Company”

Introduction to the research at of Bac Giang Mineral Joint Stock
Company

1. Reasons for choosing this topic
Nowadays, the enterprises are always creating a stable position in the market. In
order to survive, develop and compete with other businesses, each enterprise is required
to have a team of young, dynamic, skilled and creative workers. Therefore, human
resource training is considered a basic requirement and task to meet the strategies and
objectives of the organization. The training of human resources not only provides the
labors with professional skills but also brings investment for staffs, create conditions for

them to work with the enterprise and organization. Employees will feel motivated to
work effectively and ensure the long-term and sustainable competitiveness for the
enterprise.
Through research and understanding of the general business activities of Bac
Giang Mineral Joint Stock Company, I have realized that human resource training plays
an important role in the development of the company. In reality, In recent years, with the
development of science and technology and the investment in improving working
conditions, occupational accidents with the labor force in the company tends to decrease.
However, in the mining sector there are still many potential risk factors. Particularly
accidents caused by mining and open-pit mining such as collapsing, landslide; muddy
water; explosive gas, methane, coal dust, equipment dump, etc Occupational diseases and
health hazards such as coal dust, stone, metal, labor posture, lack of oxygen, light, hot
drunk,... often threaten the lives and health of workers. While the company does not have
suitable training programs for workers, occupational accidents often cause injury to

workers as well as to businesses. So I boldly proposed the project “Improving the
Training Program for Workers at the Bac Giang Mineral Joint Stock Company” to
improve the quality and results of the job for workers

Bac Giang Minerals Joint Stock Company, formerly Barium Chemical Enterprise,
was established on 1/1/1964. After more than 40 years of operation and development, the
company has constantly innovated in production and business, especially since the
transition from subsidy to market mechanism, especially after the change of ownership.
From state-owned enterprises to joint stock companies in 2004, they are: to shift
production from barium-based chemicals to mining, buying, selling, processing minerals
and diversifying products.

From the above tables, it can be said that in the last 3 years, there have been some

changes in the business results which appear not to be good for the Company. In 2015,
the profit after tax was 665,809,834VND. Over the two years between 2016 and 2017,
the company’s profit after tax was reduced by from 672,649,587 VND to 608,048,066
VND. This is quite understandable because the mineral market in Vietnam in the last 3
years has also changed considerably due to changes from government policies on taxes
and charges applied to this field that affect consumer psychology significantly with lots
of information flows.

II. Research implementation
1. Objectives of research
This research was carried out for many objectives as following:
+Applying the specialized knowledge from my university to the real working
environment and completing the final practical report effectively.
+ Finding out the company’s information and identifying the factors impacting on
improving the training program for workers at Bac Giang Mineral Joint Stock Company.
+ Helping the company to get the proper solutions for enhancing the training
program for workers. That also provides more necessary knowledge and skills for
workers that can meet their job requirements. From then on, they will work more
effectively and make a great contribution to the company development.
2. Status of improving the training program for workers at Bac Giang Mineral
Joint Stock Company
2.1 Interviewing with Mr. Hung - Deputy Director
For the purpose of collecting the information and finding out more about status of

improving the training program for workers at Bac Giang Mineral Joint Stock Company,
I decided to conduct two quick interviews, the first interview with Mr. Hung – Deputy
Director, the second one with Mr. Hoa Head Of Organization And Administration with
the desire to get viewpoints from them. The first interview with Mr. Hung is as follows:

On answering the first question about determining the demand for training
workers at at Bac Giang Mineral Joint Stock Company, he said that the company based
on the training strategy, the demand for training workers was determined through the
duties, tasks, requirements for qualification and skills as below:
+ Due to the fears of the mining industry, workers working in special positions
such as drilling and blasting, blasting commanders, electricians, mechanics are required
to obtain a certificate before being recruited the company. These workers account for
about 10%; The rest of the ordinary workers work purely in positions such as: wash the
ore, digging ore, digging coal,… The company will train and guide these workers
according to the needs of each job position. can When workers have the need for
professional training, they must submit to the company leaders for consideration and
resolution. According to the company’s regulation, when workers have the demand for
training, they would inform to leader for consideration. If trainees were sent to the
training center by the company, the company will pay tuition and pay 100% of salary for
them. However, the workers had to commit that they must work for the company in a
certain time after completing the course. If the workers with demand for being trained
were not sent to the training centre by the company, the company would pay 50% of
tuition for centre and 50% of salary for workers depending on each case.
+ Besides, the demand for training was identified when there was a change in new
technology and equipment. Bac Giang Mineral Joint Stock Company based on these
practical changes to identify the needs and make the training plan to improve the
worker’s skills, help them to understand and adapt to changes in operations of company.
In addition, the demand for training at the company was determined once a year for the

employee who worked in the important positions.
On the next question referring to the current training methods for workers at Bac
Giang Mineral Joint Stock Company, Mr. Hung said that the company used the on-site
training type because it is suitable for type of production, business and occupation. In
addition, it helped the company to save costs and take the advantage of the on-site human

resources by employing the long-term workers at the company to guide the new workers
in the workplace.
On the third question mentioning to the training content for workers at Bac Giang
Mineral Joint Stock Company, he stated that the company trained the necessary skills and
techniques for workers to do their task well. Besides, the company trained the knowledge
about labor safety and fire prevention, retraining the job for laborers when raising their
salary level, changing technology, rearranging the organization, training for new workers.
2.2 Interviewing with Mr. Hoa - Head of Organization and Administration of Bo Ha
Coal Exploitation Enterprise (A member unit of the Company directly employing
laborers in mines mining)
In the second interview with Mr. Hoa Head of Organization and Administration, I
mentioned to how the company organized the training program for workers, Mr. Hoa said
that in order to have the skilled workers with high technical level, sometimes the
company organized the training program. In the training and development of technical
workers of the company, the training and development of the company include: New
recruitment training due to the large job volume, it was necessary for the company to
recruit the new workers. The company had to train for these workers. Leaning and
practicing the jobs took place in their workplace. When finishing the training program for
new staffs, the department would announce to the company, and then the cadres of human
resource department checked the worker’s real job. Besides, the department made the
cost plan as well as the training program. The company temporarily approved the content

and the number of trainees. In fact, there were many workers who had the poor skills and
knowledge in the field of using the modern technology (Craig R 2015) to exploit
minerals, so the company asked the qualified workers to train the workers with poor skill
and knowledge for improving their ability.
The final question mentioning to the typical training programs that have been
made in recent years, he said that in the past the company had organized many training
programs for workers, such as technical training, security and safety training on site,

special skill training. Moreover, the company also encouraged workers to improve their
knowledge and skill by self studying time off. At present, this method is widely applied
by many company workers. However, the company just offers incentives for employees
who achieve the good results.
It is clearly that training for workers at Bac Giang Mineral Joint Stock Company
has not been carried out according to the training process. Annually, the company has not
made the specific plan about improving the training program for workers even though the
company is always ready to train for workers if they have the demand for training.
Besides, the company doesn’t make the list of workers who take part in the training
program of the company. When the training program of a particular profession is
organized by the other units, then the company sent workers to those places for training.
3. General assessment of training for workers at Bac Giang Mineral Joint Stock
Company
3.1 Advantages
After finding out, researching and analyzing about the training program as well as
training process for workers at Bac Giang Mineral Joint Stock Company, I think that the
company also understand about the importance of training for company workers to
improve the quality of human resource, the company has been interested in facilitating
the training program and gaining certain results as below:
+ The company has focused on practical production and business requirements to

determine the training needs. Therefore, after participating in the training, the knowledge
and skills of workers in the company have been improved to perform work. Since then,
workers have applied the skills and knowledge acquired in the course into the practice of
production labor of the company. Thus, the training of human resources has contributed
to improving the efficiency of production activities.
+ In determining the demand for training of workers, the company also accepts the
worker’s wishes to be trained and makes the training plan for them.

+ Over the years, the number of trainers is increased; the cost of training is also
increased. However, the company still encourages and motivates workers in the company
to participate in the training of enterprises.
3.2 Disadvantages
+ In determining the demand for training, the company just focuses on the annual
production and business planning to make the human resource training program. So, if
the business and production situation of the company are changed unexpectedly, the
training will be based on enterprise analysis, not focus on worker analysis.
+ The objectives of the training provided by the company are not specific and do
not provide a clear basis for the accurate measurement between the objectives and results
of the training program.
+The annual training plan has not been detailed yet. In particular, the distribution
of human resources, the risk may occur when other tasks are carried out. That can slow
down the training process, typically the preparation of classrooms, old and damaged tools
for learning, etc that cause disruption and the slow training process/
+ The company's current training budget has not yet been set up for a separate
fund. It is mainly financed by a part of the company's profits, which is very limited. This
is because the annual budget must be based on the company's ability to do business. So
many times the training plan has been made, but there are not enough funding and not

implemented or reduced scale, reduced training quality.
+ There are many shortcomings in the selection of teachers for teaching. If they
are teachers in the company, they are selected by the manager without any specific
criteria. Some teachers from outside are selected by the educational institutions or centers
may not be suitable for the company.
+ There are the large numbers of trained workers who have not been give the
training certificate, and training effectiveness is not good. Beside, the evaluation of
results of the training program is not scientific, not really clear. It just bases on the
subjective assessment of teachers who directly train, there are no indicators and
quantitative evaluation system.

4. Recommendations about improving the training program for workers at Bac
Giang Mineral Joint Stock Company
After interviewing with Deputy Director and Head of Organization Administration
of Bac Giang Mineral Joint Stock Company, I had the chance to know more about the
status of improving the training program for workers of the company. From then on, I
would like to give some solutions for this field as below:
 Completing the training plan and determining the training demand for workers of
the company
First of all, it is necessary for the company to complete the analysis of work. The
company can use the following methods to analyze the job:
+ Observation method: is the method which the researcher will observe one or a
group of workers who are working, and record the information, worker’s activities. The
training cadres need to observe their job carefully and systematically, determine all steps
to perform the tasks well.
+ Interview method: after observation, the training cadres have to interview with
workers to clarify the worker’s job performance, the problems they have to face with
when doing the job, and then record the information,

Secondly, the company should complete the job performance assessment: at
present, assessing the worker’s job performance result is common, which has not
mentioned to some factors, such as skill, level, attitude of work. Therefore, the company
needs to apply the methods of assessing the job more scientifically.
Thirdly, the company should determine the demand for training basing on the
wishes of workers; make the questionnaires of worker’s demand for training. The
questionnaire is distributed to the workers for answering, and then sent to the department
of human resource. After collecting the worker’s demand, it is submitted to the Board of
Director for approval.
 Completing steps in the worker training process
+ Identifying the specific training objective and strategy

Workers are able to identify the current work situation. At present, the training objectives
of the company are very general for all training courses. Therefore, the training objectives
should meet the following requirements:
The training objectives must be measurable, measurable and achievable in a
certain time, which are consistent with the company's situation basing on the identified
training needs. For short-term objectives, the company need to ensure that 100% of
workers are increased in salary level according to the regulations of the State, and 100%
of workers pass the exam, In addition, the company should make the decision to upgrade,
perform the job properly at the level of training. For long-term objective, within 3 years,
the company has to ensure that 100% of workers participating in the training program
about skill, knowledge and technology, etc. The number of the unqualified workers has
the chance to attend 80 short-term or long-term training course depending on the level of
task completion to achieve the higher performance.
+ Choosing the correct trained object
When choosing the trained object, the company should choose people who are

suitable for the company worker requirements in the short term and long-term strategy as
well; suitable for the company's production and business activities. Also, the company
needs to consider the demand of workers. For those individuals who want to be trained to
improve their skill will create the spirit of learning, so the training result will gain the
high efficiency. For individuals who want to be trained to improve their skills, when they
are trained, their spirit will be increased. From then on, the training result will achieve the
high efficiency. The company should use the results of the job analysis and use the
employee performance evaluation system to choose. Thus, the selection of new training
subjects is accurate and really serves the business development objectives of enterprises.
+ Improving the quality of trainers
In selecting trainers, In addition to focusing on teacher’s qualification and
experience, the company should pay attention to the following factors, including moral
qualities, health to ensure the teaching efficiency. Besides, The Company needs more

funds and appropriate policies to stimulate the teaching spirit of teachers such as
encouraging, increasing salary and reward for trainers when they do the good job.
+ Diversifying the types of training and training programs.
The company should train for workers according to the practical situations, such
as error of equipment, machines, etc to help trainees to contact with the reality, have more
flexible and active handling methods.
+ Using the funding source effectively
It is important to determine the cost for training fully when implementing the
training program. The cost of training courses is based on the long-term goal to calculate
the most accurate training costs for each specific year and in specific periods.
Furthermore, the company needs to set up the separate fund for this training as it is also
regularly hold in the company. If the training program is well done, the production and
business of the company will be more effective.

 Improving and expanding the training content
In the training programs, the company should conduct the educational activities
for workers to see the good traditions, the strengths of the company (Trainingtoday
2017). On the other hand, it is necessary to make each employee aware of the hardships
of the industry and the company in order to understand that they need to work with the
highest productivity, quality and efficiency to gain the salary, remain the company’s
position and contribute to the company’s development. In addition, the content of the
training programs must pay special attention to the skills of workers, such as technical
skills, human relations skills, cognitive skills, etc.
 Creating motivation for workers to maintain the high quality human resources for
the company
To create motivation for workers, the company has to arrange the job which are
suitable for worker’s ability after training. Besides, the company needs to make
employees aware of the company's respect for them, raise their awareness of their value,
and then make them active and self-aware in participating in training and working with
positive attitudes. So the companies need to create motivation to encourage workers to

become more motivated, more energetic in their work, and improve themselves.
Therefore, monthly the company should reward for workers who complete the task well.
In addition, the company has to stimulate workers to create an atmosphere of mutual
help. Managers must pay attention to the training of subordinates, direct and motivate
subordinates in their daily work, give the opportunities for workers to apply the training
knowledge to their work.
Here is a training program that I made for workers
Objectives of the + Improving the professional skills and knowledge for workers
training program
+ Helping workers to understand about the regulations of the site,
labor safety and security on the site.

+ Stimulating the company to make the proper training program
for workers
The training subject 100 workers of Bac Giang Mineral Joint Stock Company
The training program Training methods:
+ Lectures: Head of Technical Department, Head of Human
Resources (including teaching assistants)
● For the knowledge of labor safety and security on the site:
- 70% of program: Lecturer guides and shares the safety and
security regulations on the site.
- The remaining 30% of program: workers participate in doing the
test prepared by lecturer
●For the professional skills:
- 50% of program : Lecturer instructs and share the professional
skills and knowledge when working, answers the questions of
workers
- The remaining 50% of program: workers take part in practicing
at their working environment.
Training time
+ The training course runs for 2 days with duration: 16h
+ The first training course would be held in 2nd April, 2018, is
expected to take place 6 months/time
+ The second training course would be held in 3 rd April, 2018, is
expected to take place 6 months/time
Training budget
+ Classroom: The general meeting of the company
+ Trainer +teaching assistant:
- For lecturers: VND 3,000,000/1 day/1 person
- For the teaching assistant: VND 1,000,000/day/1 person
[(2x3,000,000) + (2x1,000,000) = VND 8,000,000]

+ Fee (drinks, paper, pens, etc): 2,000,000/ 2 days
+ Total cost: 8,000,000 + 2,000,000 = VND 10,000,000

Result gained: After 2 weeks from the day of training, I come to the site for
meeting the workers and I distributed 100 survey forms (see the appendix 2) for workers.
And then I collected 100 answers from them. It can be said that most of workers worked
more effectively after being trained. Thanks to the knowledge of safety and security
regulations, the workers had fewer incidents while working. Thus, they meet the target
that the company set.
After that, I submitted those results to director, he was very satisfied with this
training program. Besides, he wanted to organize the training program for workers 6
months/ time. Moreover, the director said that the other departments should be trained
again to improve their working effectiveness.
5. Case study
Situation:
When visiting the working place of workers at Bac Giang Mineral Joint Stock
Company, I found that a worker was injured to his hands while working with rocks. The
wound was quite serious. Immediately, he informed to the director and his relatives, and
then he was brought to the local medical centre near the company for treatment.
Reason:
And then I came to the local medical centre to meet him. At that time, he felt
better. When I asked him about the reason why he was injured during working, he said
that it’s his mistake, he did not wear the personal protective equipments (such as gloves,
glasses, etc) while working with rocks. This was because he lost those equipment 2 days
ago. So, when working, the small rocks and stones were hit to his hands which were
injured.

Solution:
Understanding about the above situation, I directly met Director of Bac Giang
Mineral Joint Stock Company for discussing. I talked about lacking of the personal

protective equipments of worker. In addition, I advised the director should retrain the
issue of safety regulations on the site not only for the injured worker but also all workers
at the company, and provided them with more personal protective equipments. After that,
the director agreed with that and carried out doing the training program of safety for
workers and giving them the necessary equipment for protecting them when working.
III. Evaluating the research
3.1 Mistakes committed and solutions reminded
 In the early days of practicing at Bac Giang Mineral Joint Stock Company, I was
really worried about my tasks and I did not perform my job correctly. This was because it
was a special working environment that I had never known before. Everything was new
for me, from people to their works. Luckily the company director had talk to me many
times a day, he took me to each department of company for introduction. From then on, I
did not feel unfamiliar with this place; I become more confident when I was assigned the
tasks.
 For the first days of working as an intern at the company, I didn’t find out about
the company’s working time. I left the place early while all people were working. After
that the head of organization and administration reminded me and shown me about the
starting time and ending time when working in there. And then, I strictly complied the
company’s working time.
 Sometimes, I used mobile phone during working. That made a noise to the staffs
and workers at the company. The company staffs advised me to stop doing that because it
had the influence on people around me. After that I didn’t do that anymore and I focused
on my task.
3.2 Contribution for the company

It can be said that working as an intern at Bac Giang Mineral Joint Stock
Company is an useful and interesting experience for me. Specifically, I had performed the
tasks as below:

 I had the chance to support staffs at department of organization and
administration for doing the daily jobs, such as typing the text, gathering the information
and data, making the report, reading document relating to the training process of the
company etc. In addition, the instructor gave me the necessary documents about their
products, the mineral production and exploitation process. Gradually, I understood more
about their jobs.
+ I found out information, read the helpful documents about the company and
conducted two interviews with deputy director and head of organization and
administration to get the viewpoints from them, especially clarify the real situation of
improving the training program for company’s workers.
+ Besides, I focused on the results that I had analyzed, and then give the proper
recommendations for the company to enhance the training program.
+ I also had the opportunity to come to the site where workers worked. I observed
the worker’s activities and working environment as well. This helped me to have the right
solutions for improving the training programs for workers in the company.

3.3 Knowledge and experiences gained
 Knowledge
+ After 3 months of working as intern at the company, I got more knowledge about
the working environment and activities of the company. Also, I had known the roles of
each department, especially the department of organization and administration. More
importantly, I had a great chance to bring my knowledge and skills about human resource
when making the training plan or the training program which I got from my university to

the real working environment.
+ I also understand more about the knowledge regarding to the field of mineral
production and exploitation, and the people’s demand for training in this field.

+ Thanks to communication with the leaders through two interviews, I could
improve my communication skill, collecting, analysis the information, survey from the
real situation and enhance the knowledge of building the training process for workers.
+ I learned from the working lifestyles from staffs in the company. In addition, I
got experience in working under high pressure and the large working volume. This is also
the useful knowledge and lesson for my future career.

 Experience
+ The task at Bac Giang Mineral Joint Stock Company brought me a lot of
valuable experience. I gained a better understanding of how an enterprise operates, its
workflows, and how to use the specialized knowledge of human resources to perform the
assigned jobs as well as topic-related tasks.
+ Moreover, I have the wonderful opportunity to improve a lot of skills through
this internship plan, such as interviewing, collecting information, typing the text, making
reports, planning, using software such as Microsoft Office, PowerPoint etc., in the job.
+ From analyzing the human resource issues and discovering the current status of
improving the training program for workers at the company, I could give the company the
proper solutions for improving the worker’s training program better.

Conclusion

It could be concluded that Bac Giang Mineral Joint Stock Company was the ideal
place for me to work as an intern. This was because I had got more knowledge about the
field of mineral production and exploitation, the policy, training programs for human
resources, organizational structure, etc relating to the company. Besides, the company
also helped me to apply my knowledge that I learned from my school into practice at the
real working environment. Especially, I took part in interviewing and found out about the
status of training for workers of the company, and then gave the proper solutions for
improving the training program for worker at the company.
Besides, this research was done effectively due to the support from many people,
including, teachers from my university, deputy director, head of organization and
administration department as well as staffs and workers at the company. The research was
carried out basing on the demand for improving the training program for workers in the
company. This research will be successful when the company’s training program for
workers is enhanced in the future by following the training process, building the proper
training program for workers, etc.
During my research, I had many problems, including lack of experience and skills,
but finally, I completed it effectively thanks to my effort and the assistant from others. I
hope that Bac Giang Mineral Joint Stock Company will be more successful and
developed in the future,
